Designing the Infrastructure for Intelligent Hiring
Recruiting has changed. Teams are managing more complexity, more technology, and more expectations than ever before. But adding more tools isn’t always the answer. When systems, workflows, and data aren’t connected, hiring becomes harder than it needs to be. That’s why we’re introducing Talent Orchestration – a new way to think about recruiting technology that brings people, processes, workflows, and AI together to help teams work smarter and hire better. In this four-part series, we’ll explore what Talent Orchestration is, why it matters, and how it can help organizations create a more connected approach to hiring.

In Part One of this series, we introduced Talent Orchestration as a more connected approach to recruiting that brings together people, processes, workflows, technology, automation, and AI into one seamless hiring experience. But creating that kind of experience takes more than connecting systems or adding new capabilities. It requires a foundation that supports how recruiting actually works.
And that foundation is workflow.
Every organization has recruiting workflows. They define how candidates move through the hiring process, how recruiters collaborate with hiring managers, how approvals happen, and how communication keeps everyone informed. When those workflows are connected and supported by technology, recruiting feels coordinated and efficient. When they aren’t, recruiters spend more time managing the process than moving candidates through it. That’s why workflow sits at the heart of Talent Orchestration.
Technology can connect systems. Workflow connects the hiring process.
For years, organizations have invested in recruiting technology to solve individual challenges. Applicant tracking systems manage candidates. CRM platforms nurture talent. Automation streamlines communication. AI helps recruiters work more efficiently. Each solution plays an important role.
The challenge is that connecting those technologies doesn’t automatically create a connected hiring experience. An integration can move data from one system to another, but it doesn’t understand what should happen next. It doesn’t know when a hiring manager needs to provide feedback, when a recruiter should re-engage a silver medal candidate, or when a delay in the process risks losing top talent. Workflow provides that context. It connects the people, decisions, and actions that move hiring forward so every step builds naturally on the one before it.
Recruiters shouldn’t be the workflow.
In many organizations today, recruiters have become the connection point between disconnected systems. They update candidate records in multiple applications. They manually move information from one tool to another. They send reminders, follow up with hiring managers, track interview feedback, and maintain spreadsheets to make sure nothing falls through the cracks. These aren’t recruiting challenges, they’re workflow challenges.
Technology should be reducing the administrative work, not creating more of it. When workflows are designed around the way recruiting teams actually operate, routine tasks happen automatically, communication stays connected, and everyone involved has greater visibility into the hiring process. Recruiters spend less time coordinating work and more time building relationships with candidates and hiring managers.
One hiring process doesn’t fit every organization.
No two organizations hire the same way. A healthcare organization may have compliance requirements that differ from an aviation company. A global firm may manage hiring across multiple countries with different processes. High-volume hiring looks very different from executive recruiting. That’s why configurable workflows matter.
Rather than forcing organizations to adapt their hiring process to the technology, configurable workflows allow technology to support the way each organization recruits. As hiring needs evolve, workflows can evolve with them without requiring recruiters to create new workarounds or adopt yet another point solution.
Talent Orchestration isn’t about standardizing every hiring process.
It’s about creating a connected framework that gives organizations the flexibility to hire the way they need to. In Part One, we introduced the Pipeline Paradox: AI continues to improve, yet hiring often doesn’t feel any easier. Workflow is one of the reasons why. We know AI can generate content, summarize resumes, recommend candidates, and automate repetitive tasks, but its value increases dramatically when it understands what’s happening throughout the hiring process.
When AI has visibility into candidate activity, recruiter priorities, hiring manager feedback, and where someone is in the workflow, it can deliver recommendations that are timely, relevant, and actionable. Without that context, AI is simply completing individual tasks. With connected workflows, it becomes part of a coordinated hiring experience.
Building the foundation for better hiring.
Talent Orchestration isn’t created by adding more technology. It’s created by connecting the work that already happens across recruiting. When workflows bring together recruiters, hiring managers, candidates, technology, and AI, hiring becomes more consistent, more collaborative, and more efficient. Information moves with the candidate. Decisions happen with greater context. Recruiters spend less time managing systems and more time doing the work that creates better hiring outcomes.
Workflow may not be the most visible part of recruiting technology, but it is the foundation that allows everything else to work together. Without it, organizations have a collection of tools. With it, they have Talent Orchestration.
What’s Next?
Connected workflows create the foundation for Talent Orchestration, but technology alone doesn’t build relationships or make great hiring decisions. In Part Three, we’ll explore how AI is helping recruiters become more productive, more informed, and more strategic without replacing the human connections that make hiring successful.
